Predicting Employee Attrition Through Engagement Metrics and eNPS: A Data-Driven Approach Bhavani Shree, Umamaheswararao Gobbilla, Lakshmi P, Ananya K M, Stavyashri V 2025 World Skills Conference on Universal Data Analytics and Sciences Worldsuas 2025, 2025 This study investigates employee attrition using a survey-based predictive framework that incorporates employee sentiment, engagement metrics, and Employee Net Promoter Score (eNPS). Communication, manager support, recognition, job satisfaction, work stress, and career growth were examined across variables such as communication, manager support, recognition, job satisfaction, work stress, and career growth. Correlation analysis revealed unexpected patterns, such as positive relationships between intent to leave and high levels of satisfaction, support, and recognition, suggesting a "satisfied leaver" paradox. A logistic regression model achieved 77.2% accuracy, while a decision tree model achieved 81.6%, highlighting the importance of non-linear patterns in attrition prediction. The confusion matrices showed strong classification capability, with the decision tree providing interpretable rules like "high engagement may still signal high flight risk." Feature importance indicated communication, support, and recognition as the best predictors. Consequently, high stress correlated with lower attrition, possibly due to economic dependence or limited alternatives. Segmentation analysis further revealed that promoters (eNPS = 3) demonstrated the highest intention to leave (57.8%), challenging assumptions about organizational loyalty. These insights emphasize that traditional retention metrics may be a sign of deeper disengagement dynamics. The study advocates for nuanced, data-driven retention strategies that surpass surface-level indicators to capture the complex drivers of voluntary turnover.
