  • Gen Z and FoMO: A Configurational Analysis of Psychological Factors and Digital Dependence
    Rona Elizabeth Kurian, Madhurima Basu
    Journal of Personality, 2026
Objective This research investigates the configurational antecedents of multifaceted Fear of Missing Out (FoMO) in Generation Z. The research explores the complex interdependencies of psychological factors and digital dependence (problematic social media use) factors giving rise to FoMO in Gen Z. Method We used a survey research design combined with fuzzy‐set Qualitative Comparative Analysis (fsQCA) to examine the phenomenon among the Gen Z ( n = 100) from a configurational rather than traditional linear perspective. Results Leveraging evidence from Gen Z social media users, the analysis demonstrates six different causal paths to high FoMO. They involve social comparison and validation need‐driven configurations, emotionally dependent configurations including loneliness and anxiety, and vulnerabilities‐rooted configurations. The results underline the complex, multifaceted nature of FoMO and reinforce the necessity for taking into consideration multiple interacting influences over isolated predictors. Conclusion The study provides useful guidelines for practitioners and managers on mitigating challenges posed by FoMO among Gen Z. This research provides novelty by synthesizing psychological factors and digital dependence within a configurational theory of FoMO among Gen Z and offers a differential view of FoMO, adding new insights on the interaction between psychological factors and digital dependence specifically among the Gen Z cohort.
  • Mindful leader: a reflection into the role of mindfulness in augmenting support for emergent changes
    Rona Elizabeth Kurian
    Journal of Managerial Psychology, 2025
Purpose The paper intends to conceptualize the interpersonal effects of mindfulness within emergent organizational changes and explain how mindful leaders nurture support for such changes. Design/methodology/approach Grounded in conservation of resources (COR) theory and building explicitly on Badham and King's (2021) proposition of mindfulness as a contested and multidimensional construct and their call for moving towards a collective and relational dimension and substantive orientation, this research proposes a conceptual model on the influence of leader mindfulness in developing support for emergent changes. Findings The model explains how a mindful leader would enhance the quality of leader-member exchange (LMX) and augment the support for emergent changes. It also explains the moderating influence of mindset and meaningfulness at work. Research limitations/implications This research explores the twin underexplored areas – interpersonal effect of mindfulness and emergent changes – explaining the role of leader mindfulness as a resource in augmenting support for emergent changes, including the influence of state and contextual factors on emergent changes. Practical implications This research provides managers a potential toolkit to develop support for emergent changes, especially in a complex and dynamic business environment. Originality/value This paper provides a micro foundational perspective of the phenomenon of emergent changes, integrating interpersonal mindfulness and leadership in a dynamic environment demanding continuous changes. While Badham and King (2021) proposed the distinction between individual and collective forms of mindfulness and explained the tension between the instrumental and substantive orientation, this research extends their framework by conceptualizing the interpersonal mechanism (LMX) that translates leader mindfulness to support of employees for emergent changes.
  • “Let's do it and not you do it”: role of mentoring in facilitating change supportive behaviour
    Rona Elizabeth Kurian
Journal of Organizational Change Management, 2024
Purpose The developmental relation of informal mentoring within the organization could aid in tiding over the challenges that arise with change. The purpose is to explore the relationship between informal mentoring within the organization and change supportive behaviour to put forth a framework describing the catalytic and a priori role of informal mentoring within the organization in augmenting change readiness and facilitating change supportive behaviour for a successful organizational change.Design/methodology/approach Drawing on the appraisal theory of stress coping, the paper put forward a conceptual framework describing the mechanisms through which informal mentoring within the organization leads to change supportive behaviour among the individuals.Findings The conceptual model explains how informal mentoring within the organization develops optimism, resilience, self-efficacy and trust and facilitates change readiness among the individuals, which leads to change supportive behaviours in them. The paper also describes the influence of poor change management history and organizational identity threat on the relations.Research limitations/implications The paper explains the underexplored relationship between mentoring and change readiness. It also sheds light on the importance of exploring the micro-foundations of a macro-level phenomenon. Further research should focus on the differential effect of different forms of mentoring on change readiness.Originality/value The paper is developed based on the review of extant literature and applying the theoretical lens of appraisal theory of stress coping to the phenomenon. The paper explains the micro-foundation of the phenomenon and describes how informal mentoring would lead to a change supportive behaviour among the individuals.
