Racial microaggressions and decent work among Black Brazilian workers: a partial test of the psychology of working theory Alexsandro Luiz de Andrade, Juliana Pereira Rodrigues Nunes, Mariana Ramos de Melo International Journal for Educational and Vocational Guidance, 2026 The Psychology of Working Theory (PWT) is a social-justice-oriented framework that examines how structural conditions shape access to decent work, particularly among marginalized populations. This study advances the PWT by examining racial microaggressions as psychosocial mechanisms of marginalization in a Global South context. Specifically, we tested a partial PWT model to analyze how exposure to racial microaggressions and work volition relate to perceptions of decent work among Black Brazilian workers. Using a survey design with 335 working adults, the results showed that multiple dimensions of racial microaggressions mediated the relationship between economic constraints and decent work. Work volition also played a significant mediating role, functioning as a psychological resource in contexts marked by racial and socioeconomic inequities. Overall, the findings extend the applicability of the PWT by enhancing its sensitivity to contemporary forms of racial exclusion in the workplace. Résumé La théorie de la psychologie du travail (PWT) est uncadre axé sur la justice sociale qui examine comment les conditions structurelles influencent l’accès à un travail décent, en particulier parmi les populations marginalisées. Cette étude fait progresser la PWT en examinant les microagressions raciales comme des mécanismes psychosociaux de marginalisation dans un contexte du Sud global. Plus précisément, nous avons testé un modèle partiel de la PWT afind’analyser comment l’exposition aux microagressions raciales et la volonté de travailler sont liées aux perceptions du travail décent chez les travailleurs noirs brésiliens. À l’aide d’une enquête menéeauprès de 335 adultes actifs, les résultatsont montré que plusieurs dimensions des microagressions raciales médiatisent la relation entre les contraintes économiques et le travail décent. La volonté de travailler a également joué un rôle médiateur significatif, fonctionnant comme une ressource psychologique dans des contextes marqués par des inégalités raciales et socioéconomiques. Dans l’ensemble, les résultats étendentl’applicabilité de la PWT en renforçant sa sensibilité aux formes contemporaines d’exclusion raciale sur le lieu de travail. Zusammenfassung Die Theorie der Arbeitspsychologie (PWT) ist ein auf soziale Gerechtigkeit ausgerichteter Rahmen, der untersucht, wie strukturelle Bedingungen den Zugang zu menschenwürdiger Arbeit beeinflussen, insbesondere bei marginalisierten bevölkerungsgruppen. Diese Studie erweitert die PWT, indem sie rassistische Mikroaggressionen als psychosoziale Mechanismen der Marginalisierung im Kontext des Globalen Südensuntersucht. Konkret wurde ein partielles PWT-Modell getestet, um zu analysieren, wie die Exposition gegenüber rassistischen Mikro aggressionen und die Arbeitswilligkeit mit der Wahrnehmung Menschenwürdiger Arbeit bei schwarzen brasilianischen Arbeitnehmer Zusammenhängen. Auf der Grundlageeiner Befragung von 335 erwerbstätigen Erwachsenen zeigten die Ergebnisse, dass mehrere Dimensionen rassistischer Mikroaggressionen die Beziehungzwischen wirtschaftlichen Einschränkungen und menschenwürdiger Arbeit vermitteln. Die Arbeitswilligkeit spielte ebenfalls eine signifikante vermittelnde Rolle und fungierte als psychologische Ressource in Kontexten, die von rassischen und sozioökonomischen Ungleichheiten geprägt sind. Insgesamt erweitern die Ergebnisse die Anwendbarkeit der PWT, indem sie ihre Sensibilität für zeitgenössische Formen rassischer Ausgrenzung am Arbeitsplatz erhöhen. Resumen La Teoría de la Psicología del Trabajo (PWT) es un marco orientado a la justicia social que examina cómo las condiciones estructurales influyen en el acceso al trabajo decente, especial menteentre las poblaciones marginadas. Este estudio amplía la PWT al examinar las microagresiones raciales como mecanismos psicosociales demarginación en un contexto del Sur Global. Específicamente, se probó un modelo parcial de la PWT para analizar cómo la exposición a microagresiones raciales y la voluntad de trabajar se relacionan con las percepciones de trabajo decente entre trabajadores negros brasileños. Mediante un diseño deencuesta con 335 adultos trabajadores, los resultados mostraron que múltiples dimensiones de las microagresiones raciales mediaban la relación entre las limitaciones económicas y el trabajo decente. La voluntad de trabajar tambiéndesempeñó un papel mediadorsignificativo, funcionando como un recurso psicológico en contexto smarcados por desigualdades raciales y socioeconómicas. En conjunto, los hallazgos amplían la aplicabilidad de la PWT al mejorar su sensibilidad a las formas contemporáneas de exclusión racial en el lugar de trabajo.
Critical Consciousness and Decent Work: Evidence of its Moderating Role in Psychology of Working Theory Alexsandro Luiz De Andrade, Mariana Ramos de Melo, Pâmela Fardin Pedruzzi Journal of Career Assessment, 2026 From the perspective of Psychology of Working Theory (PWT), critical consciousness (CC) is hypothesized to mitigate the effects of contextual barriers on individual variables and access to decent work. This study examined the moderating effects of the dimensions of CC (Critical Reflection, Critical Motivation, and Critical Action) on the relationships between contextual variables (economic constraints and marginalization), individual variables (volition and career adaptability), and access to decent work in a sample of Brazilian workers. The sample comprised 555 participants, predominantly women (62.5%), with a mean age of 35.8 years (SD = 14.3). Data were analyzed using confirmatory factor analysis, structural equation modeling, and conditional moderation. The results indicated that: (a) Critical Reflection intensified the negative effects of contextual barriers, suggesting an ambivalent role for this dimension; (b) Critical Motivation exerted a protective effect, attenuating the influence of economic constraints on decent work; and (c) Critical Action demonstrated ambivalent effects, enhancing adaptability in the face of constraints but also amplifying the impact of marginalization on volition. Explanations for these findings are discussed, along with study limitations and recommendations for future research to further investigate the role of CC in PWT, both in Brazil and internationally.
Career Development Among University Students in STEM Fields: Analyses Through the Psychology of Working Theory Alexsandro Luiz De Andrade, Mariana Ramos de Melo, Gabriela Pelissari Morello Career Development Quarterly, 2026 This study examined the career development of Brazilian undergraduate students in science, technology, engineering, and mathematics (STEM) fields through the lens of the psychology of working theory (PWT), focusing on career barriers, volition, social support, and future decent work. The sample comprised 489 students from public institutions who were predominantly young, male, and economically dependent. Findings indicated that career barriers negatively predicted volition and future decent work, while the latter was positively associated with satisfaction with the academic major. Volition functioned as a mediator between barriers and decent work. Different sources of social support exerted specific moderating effects: family support softened the negative impact of barriers on volition, whereas support from significant others mitigated the effect of barriers on decent work. The results reinforce the applicability of the PWT to the Brazilian context and reveal that, even in fields considered promising, students experience vulnerabilities that affect their career trajectories.
Critical Consciousness Scale and Career Contexts: Cross-Cultural Adaptation and Psychometric Properties of the Brazilian Version Pâmela Fardin Pedruzzi, Alexsandro Luiz de Andrade Journal of Career Assessment, 2025 According to the Brazilian pedagogue Paulo Freire, Critical Consciousness aims to understand people’s ability to critically analyze social and structural inequities and their role in social power relations, while also promoting political and social engagement, both individually and collectively. In career studies, the Psychology of Working Theory views Critical Consciousness as an individual moderator of variables that predict perception and access to decent work. This article presents the cross-cultural adaptation procedures and psychometric properties of the Brazilian version of the Critical Consciousness Scale. The sample consisted of 554 Brazilian workers, with women making up the majority (62.5%), and an average age of 35.8 years (SD = 14.3). The analysis of the internal structure (exploratory and confirmatory factor analyses) revealed a 24-item measure with three factors: critical reflection ( α = 0.93; ω = 0.93), critical responsibility ( α = 0.73; ω = 0.77), and critical action ( α = 0.84; ω = 0.85). The instrument showed partial invariance between groups based on gender, subjective social class, and education. Further investigations into the construct in the career field with different groups of workers are discussed, along with the need for caution when interpreting the Freirean conception of consciousness based on psychometric models.
